They fail in the yard at 5am, when a tech who’s been there 15 years decides the place doesn’t feel like his anymore.

In septic and portable sanitation, the culture is the business. The crew knows the customers, the back roads, and how to handle a backup on Christmas Eve. When we bring a company into our family, the most important thing we’re really acquiring is that crew’s trust. Onboarding is how we earn it, or lose it.

How we decide what stays and what changes

Every acquisition raises the same question: which parts of this company’s history do we protect, and what do we bring in from the corporate level? We use four questions to sort it out.

Does the community or the customer feel it? If it’s part of why people trust the local name, it stays local.

Does it keep good people here? Traditions and rituals that make the crew proud to show up are worth protecting, even if they don’t show up on a P&L.

Does it protect people or the license? Safety, compliance, and environmental standards can’t vary by location. Those come from corporate on day one.

Does centralizing it free up the crew? Work that pulls techs and managers away from customers, like billing, payroll, scheduling, and dispatch, is usually better handled by one team that does it well.

The rule of thumb: we standardize what supports the crew and keep what makes the crew who they are.

What stays local

The brand and its legacy. We look for strong, proven companies with names their towns already trust. That reputation took decades to build, so the name stays on the trucks and the units.

The traditions. The Friday cookout, the holiday party, the way the shop celebrates a new baby or a retirement. Wherever we can, we keep them going. They’re how a crew knows it’s still their shop.

The community ties. Little League sponsorships, units donated to the church festival, showing up for the county fair. We keep those outreach programs in place because they’re part of who the company is.

What comes from corporate

What we bring in raises the floor for everyone. It should make the job safer and easier without changing who the crew is.

Safety and compliance, from day one. Confined-space procedures, DOT and CDL compliance, PPE, and truck inspections are the same at every location. Nobody should go home hurt because of where they happen to work.

Admin and dispatch. Billing, payroll, scheduling, and dispatching move to our central team. That takes the paperwork and the phone tag off the local crew so they can focus on the work and the customer in front of them.

Pay, benefits, and a path forward. Joining a larger company should mean access to better benefits, training, and room to grow, from CDL sponsorship to moving into a lead or manager role.

Tools and equipment. Better trucks, routing technology, and the equipment to do the job right.

We roll these out with the crew, not at them. Before changing how work gets done, we ride along, listen, and explain the why.

The test that matters

A year after a company joins us, I want the crew to say two things: “It’s still our shop,” and “It’s a better place to work than it was.”

If we get both of those right, everything else follows: the customers stay, good people stay, and the next great local company wants to join us too. Culture isn’t a side note in an acquisition. It’s the reason the deal works.

Jeff Tankersley, MS, MBA

CEO | Professionalizing septic and portable sanitation | Safer jobs, better tech, real careers for drivers and techs| Global Strategic Planning | Innovation & Transformation | Revenue Growth | Private Equity

Most acquisitions that go wrong don’t fail on the spreadsheet.
